본 연구는 직장생활과 가정생활에서 동시에 부과되는 역할을 양립시킬 수 없어 발생하는 직장과 가정간의 역할갈등을 결과변수로 하고, 이 결과변수에 영향을 주는 예측변수들의 인과적 효과를 검증하기 위한 것이었다. 본 연구에서는 이들 변수들의 예측적 관계성을 모델로 설정하고 이를 검증함과 동시에 맞벌이 부부들이 갖는 직장-가정 갈등의 차이를 검증하였다.
모델에서 예측되는 관계성은 가설로 설정하여 검증하였고, 이에 앞서 직장-가정 갈등요인들의 구성개념을 파악하기 위해 요인분석을 실시하였다. 요인분석의 결과 본 연구에서 상정한 관여, 기대, 사회적 지지의 개념은 직장 및 가정영역으로 각기 구분되었고 직장→가정 갈등과 가정→직장 갈등 역시 독립적인 요인을 구성하였다. 이에 따라 직장관여, 직장기대, 직장지지, 가정관여, 가정기대, 가정지지, 직장→가정 갈등, 가정→직장 갈등의 총 8개 요인이 유의미하게 산출되었다. 이러한 결과는 부분적으로 직장으로 인한 가정갈등과 가정으로 인한 직장갈등을 구분한 Gutek 등(1988)과 Frone 등(1992)의 연구와 맥락을 같이 하는 결과이다.
본 연구의 가설은 직장 및 가정의 관여, 기대, 사회적 지지가 각 영역의 갈등에 미치는 효과와 직장→가정 갈등 및 가정→직장 갈등의 양방향적 효과(상호성)를 검증하기 위한 것이었다. 먼저, 높은 직장관여가 높은 직장→가정 갈등을 야기할 것이라는 가설(1-1)은 지지되었다. 하지만 높은 가정관여가 높은 가정→직장 갈등을 야기할 것이라는 가설(1-2)은 지지되지 않았다. 가설 1-1의 결과는 더 많은 시간을 직장영역에서 소비할수록 직장생활이 가정생활을 침범할 가능성이 증…
